How Facebook is redefining mental health acceptance at work How Facebook is redefining mental health acceptance at work To honor Mental Health Awareness Month, Facebook’s New York City office hosted the cast and lead producer of the Tony Award-winning musical “Dear Evan Hansen”, as well as other mental health experts, for two panel discussions: one focused on mental health in children and teens and one centered around mental health in the workplace. Influential in the creation of these panel discussions was Renee Albert, director of Facebook’s Life@, otherwise known as the social media mogul’s benefits program.During Albert’s chat with Ladders, she gave insight into how Facebook is moving beyond what a company should be providing for its employees and diving into what it can offer to solve employee’s issues and make work even more enjoyable.Follow Ladders on Flipboard!Follow Ladders’ magazines on Flipboard covering Happiness, Productivity, Job Satisfaction, Neuroscience, and more!“It really isn’t that much to give back and when you give in ways like that…your people show up in su ch a different way because they actually feel like they’re cared about,” Albert said. “That’s ultimately how we define our benefits.”Facebook has three core principles for its mental health strategy: increasing awareness, improving access to care, and creating peer-to-peer support.Albert explained each principle to Ladders, outlined below, but encouraged any company leader who is looking to improve its mental health strategy to reach out to Facebook’s Life@ department for advice.Facebook is working to increase awareness and reduce stigma for mental healthThe ultimate goal of this first principle is to get to a place where employees feel comfortable talking about mental health issues in the workplace.“A lot of it is around the culture and having a culture where people aren’t going to be penalized for having the conversation,” Albert said.An important initial step is to have key players who are willing and brave enough to share their stories first. With such a large team, it was important for Facebook to create a platform where employees from different seniority levels and offices around the world would feel comfortable sharing their mental health stories.“That diversity of allowing people to share that started to then make it really safe so we just had this natural flow of people starting to say ‘You know, I really want to open up,’” Albert said.Fittingly enough, Facebook used #OpenUp as their tagline to encourage their employees to share their mental health battles, coping mechanisms, and success stories.Facebook is improving access to quality careThe first part of improving access to quality care is providing employees with the flexibility to obtain quality care. Facebook doesn’t promote working from home but encourages employees to work the hours that best suit them, including allowing them to easily shift their schedule in order to attend a therapy session or doctors appointment.The second facet of improving access to quality car e lies in actually providing employees with helpful care plans. While many employers offer three free therapy sessions to employees, Facebook doesn’t believe that is enough to actually figure out the root of an employee’s issue. Instead, Facebook partners with a mental health provider called Lyra to provide each dependent with 25 therapy sessions at no cost.“We’re seeing that people are actually using that benefit, but we’re seeing lower productivity costs…we’re seeing presenteeism,” Albert said. “So, we’re getting all of that back because people are happy to be at work and there’s a sense of well-being.”In addition to offering 25 free sessions, Facebook’s Menlo Park office in California always has 12 or 13 on-site counselors. The counselors weren’t originally a part of Lyra’s network, but Facebook worked with the provider to get the on-site counselors covered for their employees.“We as a benefits team within an organization are responsible for redefi ning the marketplace and trying to do that in innovative ways,” Albert said. “We have that opportunity to see if it works, and when it does work, we have a responsibility to share that back with other employers to bring them along.”Facebook is using the workplace community to create peer-to-peer supportIn an effort to create a culture of openness, Facebook turned to Workplace, an online team collaboration tool created by Facebook. September 2017 saw the launch of Facebook’s #OpenUp campaign, which encouraged employees to share their mental health stories, struggles, and successes in a company-wide group. This group was such a hit that it sparked the creation of smaller internal groups for people at Facebook that were facing or had faced similar struggles in life.The groups gave employees the “opportunity to find support, show up as an ally, and ask other people to share their stories,” Albert said.Rafi Romero, a Lead Software Engineer at Facebook, was one of the initial employees to share his story in the group after wanting to be upfront about his mental health issues at work for a long time.“My experience with #OpenUp turned out to be one of the most terrifying and equally one of the most liberating things I’ve ever done,” Romero said. “I don’t think it was a coincidence that it was both of those things.”Albert’s three-prong approach for smaller companies Create focus groups and figure out the actual issues. Albert suggests that employers create focus groups and challenge employees to discuss the actual problem that they need solutions for.  Don’t be afraid to redefine what quality care looks like. Albert suggests looking at options to partner with vendors in the marketplace. By partnering with Lyra, Facebook is able to provide increased access to quality care to its employees. Influence senior leaders to create a culture that allows people to open the discussion.  Albert pointed out that employees are already having conversations about mental health, they might just be afraid to bring that topic into the office. “We’re naturally having that conversation, we just need to make it safe in the workplace,” Albert said. Thank you for your compassion and prayers. Under Franklin’s version, “Respect” became more than a domestic dispute. It became an empowering feminist anthem for women to be treated equally at home and at work.“Oooh, your kisses,” F ranklin sang, “Sweeter than honey / And guess what? / So is my money.” In her most memorable addition, Franklin spelled out her demand for parity for emphasis in the bridge:  Ã¢€œR-E-S-P-E-C-T/ Find out what it means to me /R-E-S-P-E-C-T / Take care, TCB [take of business].”When Franklin’s version hit the airwaves, it became a massive hit, spending two weeks as the No. 1 song in America in 1967. Stoicism, Mindfulness, Zen- most of us use the teachings to escape our thoughts.We keep on treating the symptoms by using meditation apps, reading comfortable books and articles,  getting rid of our devices, and trying the next solution that promises peace from ourselves.I’m guilty of this too. I’m always looking for new knowledge and information. At some point, I learned that more information is not the answer.B ut what CAUSES this state of mind we are in? The answer is our excessive desire. There’s an Epicurean saying that the stoic philosopher Seneca talks  about in one of his letters:“The life of a foolish man is fearful and unpleasant; it is swept totally away into the future.”Like most ancient philosophers, Epicurus aspired to live a happy life. He aimed for peace, fearlessness, and a life that’s absent of pain. He proposed a self-sufficient life.I don’t agree with all his views, but I like his perspective on pleasure. Pleasure is not only eating, drinking, and being merry- no, true pleasure is to live care-free.But we live our lives far from it. We are always distracted by something. That’s why it’s difficult to enjoy the moment.Removing Excessive Desire From Our LivesHere are a few things many of us want to obtain: To live forever To have a lot of money To be respected To have power To stay healthy To have certain people in our lives Epicureanism considers these desires as an illness of the soul. A soul that’s pure doesn’t want to “obtain” anything. It is complete. It doesn’t need anything.It’s the same concept that  Buddhism  and Mindfulness propose. And it’s a viewpoint we can all benefit from. But how do you practice all this stuff without relying too much on external sources to be happy?Turns out there’s a very simple way that we can be more present. We can stop thinking about the past and the future so we can enjoy the present.Rely On Your Own SensesLet’s do a little thought exercise. When you walk on the street, take a shower, have a conversation, or sit on a chair, what do you do? Think about it. What happens inside your head when you’re doing something?Almost all of us perform the activity as a secondary thing. Our primary objective is to think. You can easily detect that by looking at how much you rely on your senses on an average day.Do you FEEL the water on your skin in the shower? Do you HEAR the words someone is saying to you? Do you SEE the buildings you walk by? Do you SMELL the coffee? Do you TASTE the omelet?We all know we have five basic senses. And yet, we’re not aware of them. We’re only aware of our thoughts. Your thoughts are stealing away your senses. Ever thought about that?To be more at peace. To enjoy the present. To be less distracted. To be happy…All you need to do is rely more on your senses.Feel, hear, see, smell, and taste life, my friend. It’s pretty good. But you already knew that.“What about my goals?”At first sight, having goals does not match with living in the present. After all, goals are by definition future-oriented. When you set a goal, you’re aiming at something in the future. Is that bad?Like everything in life,  nothing is good or bad by itself.  We tend to turn our goals into a bad thing by thinking too much about them.I don’t think there’s anything wrong with having the intention to make your life better. An d if you think about it, all these philosophers, spiritual teachers, and sages all had their goals.They wrote books, started schools, movements, and communities. So when some person tells you goals are bad, walk away.Start NowSometimes we need a reminder to be more present.  To enjoy our lives and to make the best of it.Why not increase your awareness right now? Do you feel the device that’s in your hand? Do you see the beauty of the place you’re currently in? What do you smell? What do you hear?Rely on that. And less on your thoughts. You’ll find that life will be peaceful. And you’ll find that you don’t need anything to be happy.Life is good the way it is. You don’t need to read another book. You don’t need to meditate. You don’t NEED anything.It’s funny how this awareness removes the worry and stress out of our lives. Because right now, at this moment, there’s nothing to worry about. When she was in town she forgot her lipstick at the hotel. I lent her some of my lip gloss for the day. A few weeks later, she sent me a box of twenty lip glosses! It was so unnecessary, but a very fun surprise.” Emergency Thank You “I’m a paramedic on 911 ambulances. Once I had to transport a patient to the hospital because he had a severe life-threatening injury. His family was extremely distraught. They followed us to the hospital and approached us to thank us for taking care of their family member. They told us that while the experience was difficult, that our care and quick thinking made the process a little better. I didn’t do anything special. I was just doing my job, but the fact this family was so appreciative really stuck with me. It felt good to be appreciated. This was years ago and I still remember it vividly.” The New Guy “In my first month at a new job, my boss took my wife and me out to dinner. He later told me that he struggled with the concept of thanking people at work, and that he had received feedback that he didn’t thank employees enough. He thought that because they had the job that they should implicitly know that he appreciated them, so it meant a lot that he went out of his way to thank me when I was new. Campfire Thanks “I was a camp counselor and had been working with the same campers for about 3 years and met with them on a weekly basis to help them through things they were struggling with. One quarter I brought in some large deals and ended up surpassing my quota. At the next company all hands meeting, the CEO of the company presented a powerpoint slide that had a picture of my head superimposed onto Supergirl’s body. I took a photo of it with my phone and it still makes me smile.” Lover of Learning “I received a thank you note from the parents of a first grade student in a class I subbed for during the last three months of school. They wrote that their son was extremely quiet and shy and didn’t like coming to school until I became his teacher. They were so pleased at how he blossomed and became a happy child who was a ‘lover of learning.’ I was so flattered they felt that way!” Danced for Joy “I’m a behavioral therapist for children on the autism spectrum. One day I was with a student that I work with at a non-public school. This child never liked touching or being touched by anyone. He grabbed my hands and danced with me. I remember crying after that. Why You Can Be Both Tough and Compassionate - The Muse Why You Can Be Both Tough and Compassionate Lauren C. Anderson learned early on that being tough doesn’t mean you can’t also be compassionate. The former FBI executive, geopolitical expert, and social justice advocate remembers a day many years ago when she stepped into a crowded elevator in the Federal Building in Milwaukee and a man she didn’t recognize greeted her. “Hi, how are you?” he said. Sensing the confusion on her face, he added, “You don’t remember me.” She didn’t. So he explained. “Well, you arrested me.” As a young agent less than a year out of the FBI Academy, Anderson was working on a squad that dealt with national security. But she was eager to learn and often volunteered to help other teams, including the white collar crime squad whose investigation led to the arrest of the man she ran into in the elevator. They’d driven him almost an hour to get to the jail that day. On their way out, he said, “Excuse me.” Anderson’s fellow agent told her to forget about it and tried to rush her out, saying “Screw him” in words that are even less safe for work. But she insisted on going back to see what he needed. The man said was really cold and asked for a blanket, which Anderson made sure the attendant would get for him. Her irritated colleague lit into her when they left, but she dished it right back. She didn’t regret spending the two extra minutes. “That was probably the worst day of my life,” the man later told her as they rode up to their respective floors. “But you treated me with such compassion, I will never forget that. I just wanted to thank you.” That brief interaction had an enormous impact on Anderson, underscoring the idea that “yes, we’re going to arrest him, but we can treat him with dignity and respect,” she says. Compassion doesn’t contradict toughness. “I think that to be a good human being you need to have both,” she says. “I see no dichotomy at all.” Early incidents like the one in the elevator were “incredibly reinforcing to me throughout my career about treating people with civility and courtesy,” she says. Doing so “didn’t harm the investigations.” In fact, it was far more effective to find the right balance. “Some people think that to be tough you have to be nasty,” she says, but that’s “a really bad mistake to make.” Anderson views being tough, rather, as being laser focused to ensure the success of a mission or project. But there’s still room for compassion. She learned from her own experiences as well as from senior leaders at the FBI. The ones with the best reputations, she says, were tough when they had to be but also demonstrated humanity, toward both bureau employees and subjects under investigation. “That’s what makes good leaders,” she says, “when people see you as a human being.” So sure, most careers don’t involve putting anyone in handcuffs or bringing them to jail, but the lesson applies broadly. “I don’t care what the job is,” Anderson says. Whether you’re working in the financial sector, at a nonprofit, in the media, or in any other job, “there’s no reason people cannot be treated with civility and courtesy.” If Anderson was able to summon compassion while remaining focused and tough in extreme situations, we can all remember to do the same when we go to work in the morning. Are they helping you find employees? Are they telling a compelling story? Are they attracting the best pool of job seekers for your position? Whether your organization has a handful of open opportunities or hundreds, you can use the same evaluation points to determine effectiveness. Here are 5 tips to keep in mind: Tip #1: Use Keywords in your Job Title Your job advertisement serves different purposes; it can demystify a job position, provide clarity and set one opportunity apart from another. In a market flooded with job seekers, you will want to be the first recruiter to speak to that highly qualified job seeker. By focusing on formatting, including call outs such as employee benefits and unique job qualifications as well as the job title, you will increase the chances of your posting returning your ideal job seeker in search results. Theres another, more technical reason for creating a clear title and well-written job. A large percentage of job seekers search using only keyword and location. By incorporating keywords that are associated with your job in the title and description, you will make your job posting searchable via search engine optimzation. Thus your job posting will become more relevant to the job seeker and will appear higher in a job seekers search results. Remember to use words that are relevant to the profession. If there is more than one way to refer to a position or role, its best to use both. Stay clear of internal language and acronyms that are well not recognized in the industry. Example: Infectious Diseases Nurse (RN). Tip #2: Speak to Top Performers Job postings are a recruiters introduction to job seekers.Seekers form an opinion of the person responsible for creating the posting.Be sure that the impression you make is positive. An easy way to do this is by creating a posting that clearly states that you understand the position. Target the candidates you are seeking and speak their language.Attract top talent you identify through networking and referrals to that job posting. Make it clear that you are in control of the process and are anxious to speak with them. Top performers know what a job entails. Since they have a choice of where they work, they are interested in hearing why they should work for your company rather than your competition. Your approach will vary by discipline and candidate level, but there should be considerable thought given to your strategy for targeting the best of the best.As we all know, top performers DO read Internet job postings! Tip #3: Formatting Matters Once you know what you want to include in your posting, utilize a consistent format to convey the information.Not only will this make it easy for seekers to recognize your posting, it will also maximize the chance that they read important information. Additionally, consistency across all of your organizations job postings will send a confident and strong marketing message to the seekers who may like what they see on one posting and then view other postings. Company Information should be consistent across all postings. Job seeker feedback tells us time and time again that they want to see salary or salary ranges linked to a specific position.
